Lighting Design
Fluorescent overhead lighting, still standard in a significant proportion of US commercial office space, is associated with eye fatigue, headaches, and circadian disruption. The transition to LED systems with adjustable color temperature—warmer tones in the morning to support alertness, cooler tones in the afternoon to sustain focus—is both cost-effective and supported by a substantial body of chronobiology research.

One of the clearest signals an organization can send through its physical space is that it understands how work actually happens. Work is not a single activity. It is a sequence of different modes—solitary focus, informal conversation, structured collaboration, creative ideation, private communication—each of which benefits from a different spatial configuration.
Offices designed around a single typology, whether that is the open bullpen or the row of private offices, fail to support the full range of work activity. Introducing deliberate zoning—quiet zones, collaboration hubs, social spaces, phone rooms, and project areas—gives employees the agency to move through their day in a way that matches their cognitive needs. That agency is itself a form of respect, and it registers as such.
Retention Is Built Before the Exit Interview
Organizations spend considerable resources on exit interviews, trying to understand why talented employees leave. The answers they receive—lack of growth opportunity, management issues, compensation—are real, but they are rarely the complete picture. The accumulated daily experience of working in a space that is too loud, too dim, too rigid, or simply indifferent to human comfort contributes to a gradual erosion of commitment that rarely appears in a single survey response.
Retention is not built through a one-time investment or a policy announcement. It is built through the daily, physical experience of coming to work in an environment that communicates care, intentionality, and respect for the people who occupy it.
The good news is that workspace design is one of the most actionable levers available to business leaders. Unlike compensation restructuring or organizational redesign, many meaningful improvements to the physical environment can be implemented incrementally, at manageable cost, and with measurable impact on the metrics that matter: absenteeism, voluntary turnover, and sustained engagement.
